You will never get paid what you are valued without a union or being part of a worker owned cooperative. Your boss is always your enemy, no matter how nice or accommodating they are. The system we live in prevents them from treating you equitably, as OP has explicitly demonstrated.
My work is valued at more than you could ever pay me. You need me, more specifically my labour, to produce anything. You take my labour value and give me small portion of it so you can take the rest home. You will never pay your employees what their work is valued at because you want to sit on your a$$ and have other people work for you while you pilfer their hard earned labour value.
As an engineer if you tell me no to a raise, good luck with all the projects I was responsible for managing. I’ll literally have a new job within 2 weeks and you probably can’t replace me.
