You will never get paid what you are valued without a union or being part of a worker owned cooperative. Your boss is always your enemy, no matter how nice or accommodating they are. The system we live in prevents them from treating you equitably, as OP has explicitly demonstrated.
My work is valued at more than you could ever pay me. You need me, more specifically my labour, to produce anything. You take my labour value and give me small portion of it so you can take the rest home. You will never pay your employees what their work is valued at because you want to sit on your a$$ and have other people work for you while you pilfer their hard earned labour value.
As an engineer if you tell me no to a raise, good luck with all the projects I was responsible for managing. I’ll literally have a new job within 2 weeks and you probably can’t replace me.

No 3 just sounds like the market working. If company a will pay you twice as much for a limited edition product as company b, all else being equal which would you choose to supply?

The majority of redditors hate anyone worth more than $100.
I will have to take your word for that,but remeber even a broken clock is right twice a day.

I looked at that thread and there are plenty of examples of people saying how supportive their managers where when they left for another company paying higher wages even as they were unable/refusing to pay more as well as the virtrol.

Show your worth more and raise your prices applies to freelance and productocracy and really is just asking the market for more money.

Don't ask me for a raise. Ask me how you can provide more value to this company; Increased compensation follows increased value.

Thats what I tell employees who ask for a raise.

So do you conduct a regular review of how much value each employee has added this period compared to their historical value add?

What metrics do you use? How often do you conduct this?

What would you hypothetically say to an employee who came to you and said I have increased my productivity 25% this week, can I have a raise?

I'll give you a real world example of how this works.

All of my salesman have a public ranking which is updated weekly. Each and every salesman knows exactly where they stand in relation to the other salesmen in terms of how much money they bring in.

Of of them, lets call him Rob, got tired of always being on the middle of the list. He caught me one day and asked what he could do to improve his sales skills.

He ended up improving his value by taking several sales courses and reading a few books I sent him. He really put in the work and even started making more calls.

Hes still never #1 but hes almost always in the top four at the end of the week and now makes more money.

Another example:

One day, completely of of the blue, one of the ladies who handles customer service for me came up and handed me a binder with a very detailed proposal on how the customer service could be vastly improved and wait times on the phone reduced. I had no idea she was capable of that!

She added a lot of value to the company and got paid more as a result.
